مسببات الصراع التنظيمي بين الملاكات التمريضية والطبية والإدارية وتأثيرها في قرارات المستشفى/ بحث تطبيقي

      يهدف هذا البحث إلى دراسة مسببات الصراع، والتي شملت (المصالح الشخصية، التمايز المهني والوظيفي، ضعف التنسيق والتعاون وسوء تحديد الواجبات ووصف العمل)، وأثرها في قرارات المستشفى التي شملت (مدى تحقيق الأهداف، خدمة المريض وإرضاءه، كفاءة استخدام الموارد المتاحة، ومكافأة العاملين وتحفيزهم).

      لقد تم اختيار مستشفى بغداد التعليمي ومستشفى غازي الحريري التابعتين لدائرة مدينة الطب، بوصفهما من أهم المستشفيات الخدمية تأثيرا في حياة المواطنين الصحية والنفسية، من اجل كيفية تمكين هذه المستشفيات من تحويل الجوانب السلبية في الصراع إلى جوانب ايجابية، وجعله حافزاً لإثارة روح التنافس والإبداع بين الأفراد، مما يزيد من فاعلية اتخاذ القرار في المستشفيات.

      بلغت عينة البحث (160) فردا شملت الملاكات التمريضية والطبية والإدارية بكافة المستويات العاملين فيها، إذ تم تجاهل (13) استبانة لعدم إجابة إفراد العينة على جميع الفقرات، وكانت عدد الاستبانات القابلة للتحليل (147) استبانة. وكانت الاستبانة الوسيلة الرئيسة لجمع المعلومات التي اعتمدها الباحث، فضلا عن خبرته من خلال عمله في أحد تلك المستشفيات لعدة سنوات، وتم تضمين موضوع البحث بجملة من التساؤلات الفكرية التي تبلورت بمجموعها مشكلة البحث، ومن ثم تم تحديد أهدافه وأهميته، فضلا عن صياغة فرضيات أساسية مهمة.

      وتم استعمال الكثير من الأساليب الإحصائية، مثل (الوسط الحسابي، الانحراف المعياري، النسب المئوية، معامل ارتباط (Spearman)، معامل الانحدار البسيط، وعدة اختبارات)، ومن خلال قياس متغيرات البحث وتشخيصها، واختبار علاقات التأثير والفروق فيما بينها، إذ توصل البحث إلى مجموعة من الاستنتاجات كان أهمها، إن أكثر الأسباب مجتمعة تأثيرا في قرارات المستشفى، ظهر التمايز المهني والوظيفي الأكثر تأثيرا، يليه سوء تحديد الواجبات ووصف العمل، ويليه ضعف التنسيق والتعاون. ولا يوجد تأثير لسبب مراعاة المصلحة الشخصية في قرارات المستشفى، لان عندما تراعي المستشفى فئة معينة على حساب فئة أخرى أو كثرة الخلافات على أساس المصالح الشخصية لا تؤثر على قرارات المستشفى جميعا. كما إن هناك فروق معنوية بين أسباب الصراع، إذ تكون الأولوية للتمايز المهني والوظيفي وتليها ضعف التنسيق والتعاون وتليها مراعاة المصلحة الشخصية وأخيرا سوء تحديد الواجبات ووصف العمل.
